Learn Performance Management with Phoebe

Grow people - and part well when you must

Performance management is not the review form. It is the craft of ramping someone properly, coaching them every week, building a growth path they can see, and - rarely, and only after diagnosing why - running an improvement plan that is a genuine chance or ending things with dignity. This course teaches that craft end to end on an online retailer, Cartwheel: a leader track for CHROs and heads of function who design the system, and a manager track for team leads who run it. You will meet the four causes of underperformance and the four different interventions they need, the bias hiding inside the word "potential", and the two shortcuts that turn an improvement plan into a countdown. You also drive a live PIP Lab. For everyone else, it is a plain-English guide to what good management actually consists of.

The leader / design track 🧭 · for CHROs, heads of function & exec · 6 x 45 min · no code, ever

Thinking mode: how to build a performance system that grows people and holds up when it has to end one. What the system is for, why the manager is the system, ladders and levelling, promotion and the bias inside potential, underperformance as a design question, and the exits you choose. Each session ends with the questions to ask your organisation.

The manager / run track πŸ› οΈ Β· for team leads & middle management Β· 10 x 45 min Β· templates + worked examples

One running company, Cartwheel, threaded through every demo: you run a real ramp, coach instead of fixing, build a growth plan someone opens twice, hold a career conversation against a ladder, diagnose a cause before intervening, drive the PIP Lab, and handle the three conversations everyone avoids - ending with your own team's system on a single page.

Ramp, coach, grow, decide - the lifecycle you already run, the leverage curve, and the four causes you must name before acting.

The career conversation and the ladder

Turning a ladder into behaviour you can observe, saying "not yet" with an actual route attached, and building promotion evidence over months.

Diagnose before you act

Will, skill, fit, context - the four causes, the wrong intervention for each, and how to tell which one you are actually looking at.

Build an improvement plan lever by lever in a live lab and watch recovery chance and defensibility climb together - then watch two shortcuts destroy both.

An honest note on managing people: most underperformance is diagnosed wrong, and the wrong intervention costs months and sometimes a person. Skill needs teaching, will needs a real conversation, fit needs a different role, and context needs the context fixed - only one of those four is what an improvement plan is built for. This course teaches from the management canon (Grove, Project Oxygen, GROW, Buckingham and Goodall) and from published employment-practice guidance (Acas in the UK, the Tripartite Guidelines in Singapore). Cartwheel is a fictional teaching company and its people are invented. The PIP Lab is a deterministic teaching model, not a prediction engine. Regulations and codes are summarised for awareness and dated, not legal advice - employment law is local and fact-specific, so consult counsel before acting on a real case. And one figure you will not find here: the popular claim that "75% of people on a PIP leave anyway" traces to vendor blogs rather than research, so we do not repeat it.
Its sibling course: this one is deliberately the people half of a pair. Learn OKRs with Phoebe β†— owns the measurement half - writing goals, designing fair metrics, rater bias and calibration mechanics, monitoring cadence, and diagnosing broken metrics - on the same fictional company, Cartwheel. Where this course needs a goal or a metric, it sends you there rather than repeating it.
